How and When is AI Role Clarity Related to Creativity? A Job Crafting Perspective

Abstract
The automation and augmentation effects of artificial intelligence create paradoxical tension in the workplace. Employees’ understanding of AI’s work roles may shape their behaviors and outcomes in response to this tension. Drawing on the role-resource approach-avoidance theory of job crafting, we propose that AI role clarity influences employee creativity through differently oriented job crafting, with transformational leadership moderating this process. Using multi-source, multi-wave survey data from 321 respondents, we find that AI role clarity positively affects employee creativity via promotion-oriented job crafting, with transformational leadership strengthening this pathway. However, the pathway through prevention-oriented job crafting does not significantly impact creativity. We discuss the specific types of job crafting that play a critical role in this process and offer corresponding theoretical and practical implications.
